- Autonomy in leadership : a case study of the founder's role in establishing an organizationPublication . Serpa, Sandro Nuno FerreiraThe extent of a leader’s autonomy in establishing organizational culture is a complex issue in organizational studies. The present research analyzed the actions of the founding leader of Asilo de Infância Desvalida da Horta from 1858 to 1879 to determine the extent of his autonomy during his administration using documents in organization archives, local newspaper articles of the period and papers on this topic. The results revealed that the leader’s actions did not occur in isolation but were influenced by the sociohistorical environment. Establishing legitimacy as a leader was a complex, multidimensional process that required consideration of the social, legal, regulatory, political and religious aspects of his actions. Although the current research is a case study, the findings suggest that autonomy based on legitimacy is a key element contributing to founder success.
- The mobilization of the formal normative rules in an educational institution : a sociological study in PortugalPublication . Serpa, Sandro Nuno FerreiraThe formal dimension can greatly condition the operation of an organization. The present article aims to study the mobilization of organizations’ formal structures within educational institutions. To achieve this goal, I analyze the situations between 1858 and 1913 in which the bylaws and/or regulations of the Disadvantaged Children’s Shelter of Horta (Asilo de Infância Desvalida da Horta-AIDH), the Azores, Portugal, are explicitly noted with different chairmen and administrations through documents found in the organization’s archives. We find that these formal instruments are mobilized not only by the chairman and the administration but also by the governance, whether to justify the shelter’s operation, legitimize decisions already made, or refer to the importance of these formal official normative guidelines. As a result, we find that this formal dimension is of the utmost importance, not only as a potential guiding framework but also for legitimizing action, even though it does not necessarily reflect the operations of an organization.
- The non-sharing of organizational culture : a case study examining the management perspectivePublication . Serpa, Sandro Nuno FerreiraThe degree to which cultural elements are shared by members of an organization is a commonly discussed topic in organizational culture. This research contributes to that discussion by analyzing elements that shape the concrete situations of cultural non-sharing or even conflict, diachronically examining a social and educational organization. A case study of a shelter organization for unprotected children and young female boarders was conducted by examining the organization’s archival documents to discern the perspective of its boards of directors over time. The results demonstrate that the sharing of culture in this organization is not absolute: situations include formal rather than real sharing as well as disagreement, which is understandable considering the functional autonomy of employees and the relationships of the organization with the exterior (both with the State and with the surrounding community). Although the boards of directors sought to control these countercultural elements by establishing a dominant culture, their actions were conditioned by internal and external factors, both intentional and contingent. Thus, one implication of this qualitative research is that successful organizational leaders must be aware that they operate in complex and somewhat unpredictable contexts that influence the management of organizational culture.
